How Does Arthutr Miller Create Tension and Conflict Between John and Elizabeth Proctor at the Start of Act 2

†The Crucible,† is a 1952 play written by Arthur Miller as an allegory of Mcarthyism. The play follows a theocratic society in which the church and the state are one, and reputation plays an important role in Salem where private and public moralities are the same. In act one, the secret affair of John Proctor and Abigail Williams was revealed that led to conflict between John and his wife. Divorce was not permitted in the late 16th century, hence, the Proctors had to maintain their marriage causing discord within the Proctor household.At the start of Act 2, Miller creates a tense atmosphere of animosity portrayed by John and Elizabeth Proctor in their lack of affection, awkwardness, appraisal and guilt leading to affliction. In the beginning of Act Two, Miller portrays the tension in the Proctors house by the awkward atmosphere between John and Elizabeth when John returns home late. John is desperately trying to maintain a light atmosphere in the house by complimenting El izabeths cooking saying that † It's well seasoned,† although we know that in fact it is John who in attempt to conceal Elizabeths bland cooking, had seasoned it himself.The author makes the audience feel the lack of natural affection between the Proctors by their forced attempts to please each other. Throughout their conversation, John tells Elizabeth that he is planning to buy George Jacobs heifer, saying † I mean to please you Elizabeth,† as he tries to mend their relationship and seek her forgiveness. However, it is obviously hard for her to welcome his attempts as he have had an affair with Abby, and her actions towards him are detached.It is clear that the atmosphere in the house is blank and tense, by Millers constant use of questions and short replies. In addition, the tension between John and Elizabeth Proctor is accentuated by Elizabeth's distrust and suspicion towards John, based on her knowledge on the affair between John and Abby. Elizabeth questi ons John's honesty when he told her he had been alone with Abigail saying † why, then, it is not as you told me,† bearing down on him for lacking to mention this part altough the audience knows it was just a brief encounter.Furthermore, Elizabeth constant judgements lead to John's critisism of her where he cannot keep conceal his anger towards Elizabeth's judgement. After Elizabeth confronted John about still having feelings towards her, John had warned her † You will not judge me anymore Elizabeth. Let you look to your improvement nefore you go to judge your husband anymore. † This shows that although John is trying desperately to please Elizabeth , he cannot do so when she is constantly judging him about his affair with Abigail.Consequently, much of the conflict between John and Elizabeth, Miller portrays through John's guilt over the affair. The audience feels that Elizabeth's knowledge of the affair, makes John feel judged. Elizabeth questions John about his feeling for Abigail saying †John, if it were not Abigail that you must go to hurt, would you falter now? † Elizabeth's judgement leads John to struggle to regain his dignity and trust before his wife.After Elizabeth had suggested John had yet some feeling left for Abigail, John replies by saying † I come into a court everytime I come into this house. † We are shown that John feels judged by Elizabeth every time he comes home that leads to his struggle to acquire Elizabeth's forgiveness, and retain his dignity before her. In act Two, John tells Elizabeth that † I confessed. Confessed! Some dream I had must have mistaken you for God that day,† revealing that he had confessed to her about the affair and almost expects her to give him some recognition for that.At the end of the scene, the astricted atmoshere remains within the couple when John pleads to Elizabeth, saying † Let you look sometimes for the goodness in me, and judge me not,† to which she replies † I do not judge you. The magistrate sits in your heart that judges you. † By this we are displayed Elizabeth's feeling towards John's accusation towards which she reveals to John that it is not her that he is being judged by, but in fact his quilty conscience over the affair.In Conclusion, the audince feels tension and conflict between John and Elizabeth in act two through Miller's use of scenes of frigidity, lack of natural affection, constant use of questions and short replies,Elizabeth's suspicion and distrust of John and their constant judgement of each other . This scene plays an important role to the events that were building up in Salem, as the conflict in their household can almost represent the hysteria that was building up in Salem at that time with constant suspicions, distrusts and judgement.

It is an immense task to relate the story of the world’s most successful conqueror in 553 pages but Robin Lane Fox manages to narrate the tale of Alexander the Great in a way no other author ever has.A story that has been repeated over and over again, and every account of the life of Alexander the Great has many versions which is somewhat shrouded in mystery, with elements of ambiguity.Main Body:  Fox manages to find a completely new angle on the intriguing account of the history’s most enigmatic leader, putting aside mundane details and stiff diction used by historians and instead using the evidence and facts and enveloping them with all the energy, passion and vigor which the incredible account of Alexander’s life deserves.Born in 336 BC Alexander became the king of Macedonia at the age of 20, from there on he established an empire far greater then any other conqueror could ever even think of, he was the only military leader who was never defeated in any batt le. The book has all the dramatic and tragic elements to make it seem like a work of fiction but the historically accurate details and facts used by the author makes this book a reliable source for historical information.Fox really made a reader see what Alexander’s times was like and how the people belonging to his times were like, he plunges into the depths of this man’s desires in a desperate need to narrate to the reader what motivated this young King to conquer the world.The account of Cleitus’s murder by Alexander is an exceptionally well written part; Mr. Fox writes that â€Å"the gist of the taunts that resulted in his murder can still be recovered today†. The description in the book about various aspects of the surroundings whether it be nature or interiors is superb the author really wants the reader to experience the times and events of Alexander the Great.Every chapter narrates the famous battles and conquests making them even more interesting with myths and legends related to them. Fox not only gives the report of the events happening at that time but also comments on how they affected the later civilizations. He writes about the various events that took place during Alexander’s life and what changes his conquests brought about in the world.  However there are shortcomings in the book as well for instance the author does not analyze the militarily tactics, all historians agree that military tactics show the true brilliance of Alexander the great, also the battle of Granicus is described very briefly and the description accepted by most historians is rejected by Fox where he says that it never took place as is told, but Alexander and his army fought in an open ground on the other side of the river.Conclusion:Many readers may find this book lacking in insight to the military life of this great leader. Improving Wound and Pressure Area Care in a Nursing Home Essay

In Sprakes and Tyrer’s (2010) research article entitled â€Å"Improving Wound and Pressure Area Care in a Nursing Home†, the effectiveness of wound and pressure ulcer management was examined. The rate of wounds and pressure ulcers in a nursing home is often an indicator of the quality of care received as these injuries can lead to illness and a decreased quality of life (Sprakes & Tyrer, 2010). Sprakes and Tyrer have identified gaps in overall management of wound and pressure ulcers. They have also identified a large volume of referrals regarding advice and support for wounds and pressure ulcers. For these reasons the authors’ research was aimed toward whether utilization of a new wound and pressure ulcer management system in the nursing home would decrease rate and severity of these injuries (Sprakes & Tyrer, 2010). The reason this article was selected for critique was due to personal encounters with pressure ulcers in the nursing home setting and first-hand observations of the debilitating effects they can have on an individual. Summary Research took place in a nursing home that was selected due to observations of poorly managed wounds and pressure ulcers. The authors’ overall aim of the research was to â€Å"improve outcomes for patients requiring wound and pressure ulcer management† (Sprakes & Tyrer, 2010, p. 47). The authors planned on meeting this goal through improving staff knowledge, improving documentation, and finally encouraging owners to uphold the proper standards of care. Before implementing their management framework, the authors obtained data to establish a control. The authors collected data over a six month period regarding frequency of wounds and pressure ulcers and regarding the number of times additional support nurses were contacted to aid with wounds/pressure ulcers. Next, staff knowledge was assessed regarding wound and pressure ulcer assessment and management (Sprakes & Tyrer, 2010). The authors then created a unique competency-based framework. This competency-based framework served as the standard of care to be used throughout the project. It also served as an evaluating tool when measuring staff performance. From there the authors then went on to discuss the project with the staff. Concerns, barriers, and benefits were all discussed as the authors felt â€Å"if staff understand why change is occurring, they are more likely to implement the required change† (Sprakes & Tyrer, 2010, p. 47). When implementing their competency-based framework the authors selected four nurses to be supported through the program. Only four were chosen due to the amount of time required to support each individual member. The four nurses then received two theoretical training sessions with a day on wound assessment and a day on pressure ulcer prevention and management (Sprakes & Tyrer, 2010). Once complete, the nurses worked alongside one of the authors in implementing the framework in the clinical setting. Completion of the process took an average of six weeks per nurse (Sprakes & Tyrer, 2010). After completion of the program the four nurses had their knowledge reassessed and another set of data was collected over a six month period to allow time for the nursing staff to incorporate the framework into practice (Sprakes & Tyrer, 2010). After analyzing the data, the authors found a 77% decrease in the number of wounds and a 57% decrease in the number of pressure ulcers. The data also revealed a significant increase in wound and pressure ulcer documentation and a decrease in the number of contacts to supportive nurses. When reassessed the staff demonstrated an increase in knowledge and skill. Overall the authors came to the conclusion that both the nursing staff and patients considerably benefited from the project. Based off the results, they encourage the implementation of similar projects in other nursing homes (Sprakes & Tyrer, 2010). Analysis of the authors’ references affirms their appropriateness to the study; however, 66% of the references used are not current as indicated by a publication date greater than 5 years. Critique Based on the article, the authors’ purpose of the study was apparent and the results were conclusive. The authors’ decision to implement an evidenced-based wound assessment tool was a great choice as it significantly benefited documentation rates as one was not being used in the nursing home prior. Through this choice it was evident that the authors were able to help the nursing staff to â€Å"ensure the credibility of their profession and provide accountability for nursing care† (North Carolina Concept-Based Learning Editorial Board, 2011, p. 2324). When analyzing the study it clearly demonstrates the impact that proper guidelines and education can have on wound and pressure ulcer management. Through education the authors were able to aid the nursing home in preventing the occurrence of more wound and pressure ulcers as â€Å"prevention is the goal for the clients at risk for pressure ulcers† (NCC-BLEB, 2011, p. 1918). Although this article is a good resource for information and statistics on wound and pressure ulcers, it is not recommended for individuals looking for particular nursing interventions used for wound and pressure ulcers. While the authors did broadly explain their competency-based framework, they lacked depth in explaining specific information and interventions taught and used throughout the project. In conclusion, this work greatly contributes to the nursing profession because it created a unique quality management plan that has the potential to better numerous nursing homes and improve the lives of many patients. SNEEJ is the only group in Marquez’s study to issue a fully challenging identity on race, class, and culture.   SNEEJ activists believe they have been exploited on a race, economic, and cultural level.   They know that respect and recognition will come through land claims, political autonomy, and control over natural resources.   In contrast, the Southwest IAF activists feel that bridging gaps between group boundaries will ultimately eliminate racism.   IAF use commonalities between people of different groups such as religion as a gap-filler, where both parties can connect.   Even poor racial minorities, if they really wanted to, could change political thought where they can get more recognition for their group.   For IAF, cooperation, reconciliation, and compromise are articles of faith (117).   Both groups, SNEEJ and Southwest IAF, see Mexican Americans as poor and deprived, organize in Mexican American neighborhoods, and strive for a better economic share of p ower and resources.   Yet, as noted, they have radically different premises, values, and goals. They all agree Mexican-American people face profound socioeconomic problems but disagree on the appropriate remedy. Summary Criticism An Issue that sparked an interest and had relevance to my life was the perception of migrants in a foreign country and the perception of returning migrants to their countries of origin (17).   The perception of migrants from two differing points of view is one that could be seen as discriminatory no matter how one looks at it.   I noticed examples of this in two separate sections of the book.   On page 17, Pà ©rez states migrants who have settled in a foreign country will experience discrimination, so will their children.   People on the mainland still consider American-born Puerto Ricans foreign.   So not only do parents feel alienated but so does the whole family. What is even more interesting is that first generation Americans from Puerto Rican families are not to identify as Puerto Rican (29).   Gina Pà ©rez makes it clear through her personal experience with residents in San Sebastian as they questioned her about her identity.   â€Å"Do you consider yourself Puerto Rican?† When she was taken by surprise at the question she was told, â€Å"That’s right, you are not Puerto Rican but of Puerto Rican descent† (29).   The reasoning behind this, I assume, is because when one lives their life outside their cultural scene, they no longer can fully identify with the day-to-day life in the state of origin.   They experience cultural mixing and now practice a blend of cultures; a hybrid culture. I can completely understand where this ideology comes from because I too have experienced similar encounters.   Since I am first generation born in the U.S., I overcame the same barriers.   My parents are from India.   The popular term used when referring to all people from India is Desi.   When I take summer trips to India, I know my identity as an Indian is questioned because I am so immersed in the American culture and more often, that not, I am referred to as ABCD (American-Born Confused Desi).   This is a term that implies that I am confused as to who I am and where I come from. A word I hear thrown around a little too much is progress.   What does progress mean to the people of the United States and what does it mean to other countries?   Gina Pà ©rez starts the second chapter off with the idea of progress that the people of Puerto Rico hold.   When she drove into Pepino she was informed that there was so much change and Pepino was finally progressing in the twenty-first century.   A familiar phrase she had heard in her field work three years ago. The change Pà ©rez was expecting does not seem to be there; at least, one that does not do justice to the word progress.   I guess most of us who have chosen to live in such a changing and progress-driven country have a different way of evaluating progress.   We do not see the small changes that make a big impact on the lives of people in different countries because most of the luxuries they strive for, we already hold.   Coming across this dialogue exchange in the book makes we wonder if the rest of the world is playing catch-up with the United States; or whether they are pushing modernization when there is still a need to battle poverty and non-employment. Some of the aspects that come with progress are not even favorable to the people of small towns in Puerto Rico but they still move forward with this idea because it symbolizes the island’s modernity.   Progress is marked by strip malls with mega stores, fast food chains, bigger roads and parking lots.   I believe that building infrastructures does not address the bigger issues of poverty and discrimination.   On top of that, I do not see a point in having a more material-based economy if the people cannot afford the prices.

A Look At St Michael The Archangel The Holy Scriptures often speak of created intelligences, other than humans, who worship God in heaven and act as His messengers and agents on earth (The Vatican). These beings are known as angels. Angels are mentioned in the Bible when they deliver messages, or appear in humans dreams. Gabriel is the angel who appears most to humans. Michael is called an archangel and a spirit prince. (Students Life Application Bible, Daniel 10:13, 31). The archangel Michael is also a saint and is revered world-wide. What is an angel? The Vatican describes them as spiritual, non-corporeal beings (The Vatican). This implies that angels are something altogether separate from human beings. But, angels are also blessed with free will. Angels have a choice whether to follow God or not. God at the beginning of time created from nothing both creatures together, the spiritual and the corporeal, that is, the angelic and the earthly, and thus He created human nature as having both, since it is made up of spirit and of body (The Vatican). Angels then, do not have bodies and are just spirits. They can take the form of a human, as they often do when they are mentioned in the Bible. But it is not a true body like ours. Humans are both spiritual and corporeal. We have a body and we have a soul. Angels live in heaven with God and according to St. Augustine, always behold the face of my Father who is in heaven. St. Michael is called an archangel, where does this place him? There are classes of angels, according t o Pope Gregory 1. This is the order he believed was to be the order of angels from highest rank to lowest: Seraphim, Cherubim, Thrones, Dominions, Principalities, Powers, Virtues, Archangels and Angels. This points out that angels are actually are on the lowest scale of the celestial hierarchy. Even Michael, who is an archangel, is not one of the higher ranks of angels. But, we do not hear of any types of angels specifically except for the four, or sometimes seven archangels. The four archangels are Michael, Gabriel, Raphael, and Uriel. (Michael and All Angels) According to the Bible, an angel spoke, I am Raphael, one of the seven angels who stand ready and enter before the glory of the Lord. In Enoch: 20, the seven archangels are listed. And these are the names of the holy angels who watch: 1. Uriel, one of the holy angels, who is over the world and over Tartarus. 2. Raphael, one of the holy angels, who is over the spirits of men. 3. Raguel, one of the holy angels who takes vengean ce on the world of the luminaries. 4. Michael, one of the holy angels, to wit, he that is set over the best part of mankind and over chaos. 5. Saraqà ¢Ãƒ ªl, one of the holy angels, who is set over the spirits, who sin in the spirit. 6. Gabriel, one of the holy angels, who is over Paradise and the serpents and the Cherubim. 7. Remiel, one of the holy angels, whom God set over those who rise. It is often said that these angels are associated with planets of the Solar system and specifically, Michael is paired with Saturn. (Michael and all Angels). Michael the Archangel is mentioned only four times in the Bible. He is mentioned in Revelations Then there was war in heaven. Michael and his angels fought against the dragon and his angels. And the dragon lost the battle and he and his angels were forced out of heaven. This gives us the image that Michael is the one who physically throws Satan out of heaven, though it was God who banished him. Daniel states, But the prince of the kingdom of Persia opposed me twenty-one days. So Michael, one of the chief princes, came to help me, and I left him there with the prince of the kingdom of Persiaà ¢Ã¢â€š ¬Ã‚ ¦.There is no one with me who contends against these princes except Michael, your prince (Daniel 21:13,21). Michael is twice called a prince in these Bible verses. This gives us an image of Michael being exulted over others in heaven and on earth. This is true, he is one of the beloved angels and he is worshipped on earth as well. According to research, Michael is also mentioned again in Daniel At that time Michael, the great prince, the protector of your people, shall arise. (Daniel 12:1). As you can see, in many of these Bible verses Michael is called a spirit prince, prince, protector of the people. Michael, in a way, is a prince. He fights for the protection of the reign of God, and he helps humans in their times of need. I admire St. Michael the Archangel because he is willing to risk everything for his Lord. Even though God does not like killing and war, he has a heavenly army and Michael is its commander. Michael fights for the one true thing he believes in. He is someone I would aspire to be like.

An Introduction To Human Resource Development Management Essay HRD is an emerging concept to distinguish between strategic and business-oriented learning from traditional learning and development (Sambrook, 2004). HRD is generally focused on three areas in organization, viz. training and development, career development and organizational development (Fenwick, 2004, p.193). According to McCarthy et al. (2003, p. 58), the purpose of HRD is to foster the process of training in a company and to facilitate the organizational learning process. Despite with history of about fifteen year, HRD is remains as a vague and poorly defined concept (Garavan et al., 1999; Sambrook, 2004; Stewart, 2005), partly due to the difficulties in defining the scope for the concept and lack of a unified definition (Garavan et al., 1999). The concept of HRD is interrelated with a wide range of disciplines such as economics, sociology, psychology, strategic management, leadership and human resource management (Stewart, 2005, p.91). Definitions are therefore varies with different perspectives adopted by different authors (Garavan et al., 1999). Most HRD literatures are performance-oriented or learning-oriented as pointed out by Simmonds and Pederson (2003). For instance, Sambrook (2004, p.611) defines HRD as all those activities that seek to facilitate all forms of learning and development at all levels within organizations. On the other hand, Slotte et al. (2004, p.485) defines HRD as covering functions related primarily on training, career development, organizational development and research and development in addition to other organizational HR functions where these are intended to foster learning capacity at all levels of the organization, to integrate learning culture into its overall business strategy and to promote the organizations effort to achieve high quality performance. According to Hatcher; Kalra (cited in Hatcher 2003), HRD has been attacked for treating human as resources which to be manipulated or used to achieve organizational goal. The authors further argued that the HRD definition emphasis too much on resources while overlook potential (Hatcher, 2003, p.1). According to the Hatcher (2003), there are potential in each employee which exceeds the economic value. Therefore, treating human as resources places them in a subservient and compliant position to organizational goals and limits our ability to be in harmony with nature (Hatcher, 2003, p.1). On the other hand, Sambrook (2004) added to the critiques of HRD by arguing that most HRD literatures generally emphasis on performance outcome and neglect the organizational issues concerning the marginalized populations. According to Bierema (2002, p.245), the issues of diversity, equality, power, heterosexism, discrimination, sexism, racism, or other issues of oppression in organizations are ignored by current HRD literatures. Bierema and Cseh (2003) further argued that these undiscussable issues are ignored but yet, have significant impacts on both individual and organization. To address such issues, Rigg et al. (2007) had argued that it is necessary to think HRD from a critical stance. They argued that there is a need for critical turn in HRD (Rigg et al., 2007). 2.0 Critical Approach to Human Resource Development Before discussing on what is critical human resource development (CHRD), it is necessary to understand the term critical. Antonacopoulou (cited in Fenwick, 2004, p. 195) defines critical as providing voice for the repressed and marginalized, exposing assumptions and values, revealing the use of power and control, and challenging inequalities and sacrifices made in the name of efficiency, effectiveness, and profitability through a self-reflexive critique of rhetoric, traditional, authority, and objectivity. On the other hand, Burrell (cited in Sambrook, 2004, p. 614) suggested that critical theory is associated with challenging rational organizational practices and replacing them with more democratic and emancipatory practices. The two definitions implies that being critical mean to challenge unjust practices in the organization and to pursue a more democratic and justice practice. Hence, according to Kincheloe (cited in Fenwick, 2004, p.198), critical approach to HRD is dedicated to change organizations and their HRD practices towards a more just, equitable, life-giving, and sustainable workplace. However, Francis (2007) argued that critical approach to HRD is not opposed to traditional HRD. In fact, it seeks to help practitioners and academics to better understand and aware of the ambiguities in current HRD (Francis, 2007). Besides, it also seeks to demonstrate how inequalities and shift in power can affect the abilities to control the production, distribution and consumption of HRD practices and ultimately, the effects of these inequalities to the individual development and participation of employees (Francis, 2007, p.84). After understanding the meaning of critical in the context of HRD, then how to be critical in HRD? According to Antonacopoulou in his definition of critical, being critical can be achieved through self-critique on rhetoric, traditional, authority and objectivity. On the other hand, Burrell (2001) proposed that a critical approach should comprise of six components, viz. political, iconoclastic, epistemological, investigative, revelatory and emancipatory (Burrell, 2001 p. 14-17). Sambrook (2009) applied Burrells framework in the HRD context and outlined the attributes that distinguish CHRD from traditional one, which presented as follow: Political. Burrell (2001) argued that political perspective of critical approach is to understand the use of power in an organization and how political forces in organization can shape or influence human life. Hence, CHRD seek to identify the key stakeholders and influencers of HRD and examine their influence on the HRD activities (Sambrook, 2004; 2009). Unlike traditional HRD where employees and trainees are suppressed and excluded from giving their opinion, CHRD aware of the need for the shift of power to allow traditional oppressed groups to have more freedom and voicing opportunities (Sambrook, 2004; 2009). Iconoclastic. According to Burrell (2001, p.15), being critical involve breaking down the solidity of dominant imagery and icon. Therefore, CHRD attempts to challenge current perception of HRD and seeks to identify the purpose underlying each HRD activities (Sambrook, 2009). HRD suppose to serve the purpose of employees development or merely focus on performance-outcome? Asking such question will then lead to the exposure of weaknesses in current HRD activities which is performance-oriented (as argued by most critical HRD literatures) while the development of individual in organization is neglected (Sambrook, 2009). Epistemological. Sambrook (2004, 2009) argued that epistemological perspective is concerned with understanding of the foundations of HRD and the methodologies used in the construction of the knowledge about HRD. CHRD challenges currently dominant positivism and quantitative approaches in the construction of the knowledge about HRD and to adopt a more qualitative methods which will enable more in-depth study on the values, morality and ethics in HRD (Sambrook, 2009, p.66). Investigative. Burrell (2001) argued investigative perspective of critical approach try to challenge something that others have taken for granted. Being investigative in the context of HRD concerns with surfacing the social equality issues in organization which have been neglected in current research and practice of HRD (Sambrook, 2004). This maybe include an investigation of why certain groups of people having the priorities in receiving training than the others. Besides, investigative perspective can also include the investigation of the difference between what is HRD (in the eye of practitioners) and what actually been done by them (Sambrook, 2004). Revelatory. Burrell (2001, p.16) argued that, by attacking illusion, there can be a concomitant demonstration of what is illusion and what is truth. Given the difficulties and ambiguities in defining the term HRD, revelatory perspective of CHRD attempts to challenge current understanding of HRD in order to find the truth of HRD and to unified the different discourses which currently regarded as HRD (Sambrook, 2004; 2009). However, Burrell (2001) argued that it is difficult to practice revelatory perspective as it is problematic to distinguish between illusion and truth. Emancipatory. According to Sambrook (2009, p. 67), there are arguments on whether HRD should serve the purpose of freeing employees from capitalist exploitation and employment degradation. However, Burrell (2001) argued that it is difficult to achieve emancipatory as organization system always involve control and the effect of power is unavoidable. From the above attributes, it is noted that these strands are interrelated (Sambrook, 2004). Sambrook (2009) argued that individual awareness of the attributes of CHRD is important for CHRD to be put into practice. In addition, individual antecedents such as understanding and acceptance of ones role, recognition of the boundaries of ones profession, political awareness, excellent communication skills, respect and trust are also essential for the success of CHRD (Sambrook, 2009, p.66). In addition to personal antecedent, organization antecedents that involved include organizational culture of participation, democracy, learning and personal development (Sambrook, 2009, p.66) 3.0 Contributions of Critical Human Resource Development Sambrook (2009) mentioned in her article Critical HRD: a concept analysis that the practice of CHRD will result in a more democratic work production, improved (working/learning) relationship, more effective and relevant learning, enhanced transfer of learning, improved creativity and productivity, and an acceptance of alternative approaches to knowing (Sambrook, 2009, p. 68). 3.1 Political Perspective Contributions to Individual As mentioned above, political perspective of CHRD aware of the needs for the shift of power in an organization to allow traditionally oppressed groups to voice out their opinion. In line with that, Lowe (cited in Fenwick, 2004) argued that CHRD plays the mediating role to allow employees unions and management to collaborate in designing jobs, training and working condition. He further argued that CHRD can help to counter management push for new HRM practices that undercut the union, could champion a people-centered agenda and help leverage management collaboration (Lowe cited in Fenwick, 2004). Besides, empowered employees will also likely to have greater commitment to the decision made, thus, enable product or customer problem to be dealt more quickly which in turn will have positive impact on productivity and customer service quality(Ladden, n.d.). 3.2 Iconoclastic and Emancipatory Perspective Contributions to Individual From the iconoclastic perspective, the breakdown of the dominant performance-oriented purpose of HRD activities and the recognition of true purpose of HRD will lead to individual development in an organization. Fenwick (2004) who examines the practices of CHRD in workplace suggested that one of the CHRD practices in organization takes in the form of emancipatory action learning where employees learns as a team and collaborate to solve a problem through direct experimentation, critical thinking and communication. According to Lanahan and Maldonado (cited in Spence, 1998), action learning can help participants to solve problems more effectively compared with simple training and at the same time, develop leadership in them. Marquardt (2000) in his article action learning and leadership added to the point of leadership development by arguing that action learning can help improve individual effectiveness by developing good leadership attributes such as system thinking; risk taking and innovative; openness and share decision making; and become teachers, coach and mentor to others. Participants can develop system thinking skill through the process of asking new questions to gain better insight of a problem before coming out with its solution (Marquardt, 2000). This will in turn increase their ability to handle complex, seemingly unconnected aspects of organizational challenge (Marquardt, 2000). Besides, action learning can also increase the ability of participants to think in new ways rather than following the traditional route which will then improve their innovativeness and willingness to take risk (Marquardt, 2000). Furthermore, participants in action learning program can also learn to accept others opinion, learn from others perspective and to provide valuable feedback which will then help to create a culture of openness among participants and leaders are learning how to share their decision making power with others (Marquardt, 2000). Contributions to Organization York et al. (cited in Spence, 1998) suggested that action learning can also help to facilitate the transfer of learning as participants are able to take immediate action, thus making changes to the practices in an organization. On the other hand, Alvesson and Willmott (cited in Fenwick, 2004, p. 203) argued that emancipatory action learning can help employees to develop critical assessment about unfair practices in organization and then helps to improve the organization through actions to address such issues. According to Fenwick (2004), another practice of CHRD is in the form of emancipatory project- a small projects aims at addressing a specific oppressive issue. Meyerson and Kolb (cited in Fenwick, 2004, p. 204) has conducted such project and found that the project can yield a fruitful result to initiate changes in organization. On the other hand, Tosey and Nugent (cited in Fenwick, 2004, p. 204) demonstrated another example showing critical inquiry-focused form of action learning help transform management team of a failing small manufacturing company to think creatively about strategy and change the way they related to one another to be more supportive, caring and challenging. Challenges in Practice Despite the fruitful benefits of emancipatory action learning as mentioned above, Fenwick (2004) argued that the practice of the approach was proven to be difficult. Difficulties arise as emancipatory action learning should involve employees at the lower level of hierarchy and punitive actions from managers when the project failed to achieve expected result may caused further oppressed or violence of employees in the organization (Fenwick, 2004). Therefore, to avoid that to be happened, Fournier and Grey (cited in Fenwick, 2004, p.203) argued that the intention of emancipatory action learning should not be emphasized on performance outcome. Contrary, emancipatory action learning should emphasize on dimensions such as equality, fairness, job condition and politics of knowledge legitimation that are embedded in problems of organizational bottleneck and communication blockages (Fenwick, 2004, p. 203). However, the non-performance intention is apparently contradict with the traditional business objective that pursuing business performance, efficiency and productivity. Fenwick (2004) argued that performance is arguably the purpose of organizational existence and the original purpose of HRD is to enhance performance. The practice of CHRD that emphasize on promoting equality, fairness and emancipatory of employees condemned the hierarchical management of human learning and the productivity-driven purposes of business (Fenwick, 2004). This becomes a great challenge for practitioners in their efforts to adopt critical approach in HRD. 3.3 Epistemological Perspective Contributions to Individual From the epistemological perspective, the challenge of the methodologies used in the construction of the knowledge about HRD is related to the concept of critical reflection (Sambrook, 2009). According to Brookfield (1988), there are four major activities in critical reflection, viz. assumption analysis, contextual awareness, imaginative speculation and reflective skepticism. Van Woerkom (2004) who studies about the effects of critical reflection on HRD argued that critical reflection in HRD will helps to facilitate more effective learning of individual in an organization. Employees who engage in critical thinking are likely to display critical reflective behavior of reflecting, career awareness, experimenting, learning from mistakes, critical opinion sharing, invites others for feedback, and challenging groupthink (Van Woerkom, 2004, p. 187). The author argues that the adoption of critical reflective behavior has proven to have positive impacts on both the individual as well as organization. In the individual level, the adoption of critically reflective behavior will increase employees self-efficacy and participation in the workplace (Van Woerkom, 2004).
